DS期货公司薪酬激励机制研究

【摘要】:社会主义市场经济的高速发展,知识经济时代的到来,高素质人才资源成为国家和企业寻求新的发展途径的重要战略资源,人力资源管理在现代企业管理中发挥着越来越重要的作用。薪酬是人力资源管理激励机制中最为核心的要素,薪酬已经不仅仅是企业生产成本支出功能的载体,更在企业发展创新战略中占据不可替代的地位。但由于薪酬激励因素受企业的内外部环境的影响较大,管理者进行企业薪酬激励机制的建立具有较强的自主性,因而对一家企业的薪酬激励机制的建立要充分考虑企业自身所处的环境。期货市场作为金融体系的重要组成部分,在金融体制改革和资本市场的完善过程中取得了长足的发展,在国民经济发展中发挥越来越重要的作用,资本市场已经进入了大合作、大跨越与大发展的阶段,市场优势资源不断向大期货公司集中,中小期货公司生存愈加艰难。首先对薪酬相关理论进行了研究,主要介绍了薪酬这一概念的来源、分类、组成以及薪酬的保障功能、激励功能等,其次分析薪酬激励相关理论,主要从内容型理论、过程型理论和经济学理论三大部分出发,结合各部分代表人物的主要观点进行分析,全面系统地了解薪酬激励理论,为后文分析DS期货公司的薪酬激励制度建立提供理论依据。最后从内部因素和外部因素两部分简要地分析了影响薪酬激励的主要因素。第三章选取期货市场典型的中小型企业DS期货公司作为研究对象,通过问卷调查的形式对DS期货公司所处的行业现状以及公司现行的薪酬激励制度进行分析,提出DS期货公司现行薪酬激励制度存在的问题,也是我国中小型期货公司普遍存在的问题,通过一系列措施优化DS期货公司的薪酬激励机制,如:加强薪酬激励机制的针对性、实施股权激励机制以实现中长期激励的相互配合、完善人才竞争交流制度、积极推广EVA绩效考核、完善高层管理者薪酬激励,除此之外为了能让薪酬激励制度改革能够顺利实施,从改变高层管理观念、完善绩效考核机制、建立激励性的企业文化三方面提供保障。最终解决DS期货公司薪酬制度中的不合理问题,引导DS期货公司的薪酬机制科学合理运转,吸引人才留住核心竞争力,也能为同行的其他公司提供借鉴意义。
[Abstract]:With the rapid development of the socialist market economy and the arrival of the era of knowledge economy, high-quality human resources have become an important strategic resource for countries and enterprises to seek new ways of development. Human resource management is playing a more and more important role in modern enterprise management. Compensation is the core element in the incentive mechanism of human resource management, and salary is not only the carrier of the function of production cost and expenditure. However, due to the influence of the internal and external environment of the enterprise, the managers have strong autonomy in the establishment of the enterprise compensation incentive mechanism. As an important part of financial system, futures market has made great progress in the process of financial system reform and capital market improvement. The capital market has entered the stage of great cooperation and development, and market advantages and resources have been continuously concentrated on large futures companies. It is more and more difficult for small and medium-sized futures companies to survive. Firstly, the paper studies the related theories of compensation, mainly introduces the origin, classification, composition, safeguard function, incentive function and so on of the concept of compensation, and then analyzes the relevant theories of compensation incentive. Mainly from the content theory, the process theory and the economics theory three major parts, unifies each part representative personage's main point of view carries on the analysis, comprehensively and systematically understands the salary incentive theory, It provides the theoretical basis for analyzing the establishment of compensation incentive system of DS futures company. Finally, it briefly analyzes the main factors that affect the compensation incentive from the internal and external factors. Chapter 3 selects the typical futures market. DS Futures Co., Ltd., a small and medium-sized enterprise, This paper analyzes the present situation of DS futures company's industry and its current salary incentive system through the form of questionnaire, and points out the existing problems of DS futures company's current compensation incentive system. Through a series of measures to optimize the compensation incentive mechanism of DS futures companies, such as: strengthen the pertinence of compensation incentive mechanism, Carry out equity incentive mechanism to realize mutual cooperation of medium and long term incentive, perfect talent competition and exchange system, actively promote EVA performance appraisal, perfect senior manager's salary incentive, In addition, in order to enable the reform of the salary incentive system to be carried out smoothly, we should change the concept of senior management and improve the performance appraisal mechanism. Finally, to solve the unreasonable problems in the compensation system of DS futures company, to guide the compensation mechanism of DS futures company to operate scientifically and reasonably, and to attract talents to retain its core competitiveness. Also can provide the reference meaning for the other company of the same trade.
